How do you know if employee training improves job performance?

I think Training is one of the key indicators of a company’s success. Understanding your business goals and working backwards will help to ensure that you set yourself up correctly from the onset.

In defining the eval criteria, numbers are important. Assigning a value to components of training can help us understand performance improvement before and after training. But I also find useful some qualitative assessment. Ask those being trained how it improved their performance from their perspective.

In defining an evaluation criteria, an organization must have a valued system in which the desired outcome of a training program can be observed for proficiency or lack thereof. In law enforcement, specifically the field of corrections, one of the true measurements of successful training implementation is to monitor staff morale to include work performance, attendance and employee participation in organizational goals and/or programs. Another metric for consideration is offender conduct and the frequency of institutional litigation targeting inefficient practices of maintaining a constitutional level of care. All of which can be analyzed through data driven software used on a day to day basis to ensure operational integrity.

"At the most fundamental level, all organizations are systems of relationships. The organization will perform its function to the degree that those relationships work or don’t work." So offer "soft skills" trng to work on those relationships. A must: pre/post 360 assess., replace perf. rev. w/ Periodic Plan. Conf., where leader & member use the soft skills trng. to discuss: 1. How to make work meaningful & need-fulfilling experience. 2. Demonstrate to members that their ideas & contributions are valued & needed. 3. Provide guidance for people to grow & develop so they can experience the satisfaction of being more competent. 4. Increase people’s feeling of freedom & self-determination through involvement in improving their own performance.

Before designing a training program, it's crucial to define clear evaluation criteria. These criteria include assessing participants' reactions, measuring learning outcomes, observing behavioural changes, and evaluating the overall impact on the organisation's results. By setting these benchmarks, organisations can ensure that their training efforts align with desired outcomes and lead to tangible improvements in employee performance and organisational success.

After defining the evaluation criteria, choose appropriate methods to collect and analyse data for employee training. Surveys gather participant feedback, tests measure knowledge, and observations monitor behaviour. Interviews offer deeper insights, and metrics quantify organisational performance. However, each method has its drawbacks, like bias or time-consumption. To get a comprehensive understanding, use a mix of methods to triangulate data and address limitations. Keep costs and feasibility in mind for an effective evaluation strategy.

One thing to add here are the other metrics HR has like engagement. Furthermore, engagement on internal platforms like slack or email (depending on usage). 💡 I encourage you to think outside the box and align with what cultivates your organizational culture.

Timing of training evaluation, when is the best time to evaluate the training. On Completion of course does not allow you enough time to put the training into practice. I would recommend at least 1 month post training preferably 3 months.

To assess employee training impact effectively, use a mix of evaluation tools, including the Kirkpatrick model with its four levels: reaction, learning, behaviour, and results. Surveys, tests, observations, interviews, and metrics offer valuable insights. This approach captures qualitative and quantitative data, short-term and long-term outcomes, ensuring a comprehensive assessment of training effectiveness.

In my experience, it’s also essential to ensure the learning initiative is flawlessly aligned to the expected outcomes. Not only from the theoretical perspective, but from each area of practical application.

For effective employee training, utilize a mix of evaluation tools. Assess participant satisfaction through surveys or interviews (reaction). Measure learning with tests or observations (knowledge/skill acquisition). Evaluate behavior through on-the-job observations or interviews (practical application). Measure results using relevant metrics aligned with business goals. By combining qualitative and quantitative data, considering short- and long-term outcomes, and comparing results, gain a comprehensive understanding of training impact. This approach enables informed decision-making, optimizing employee training effectiveness and driving meaningful results.

Provide actionable insights based on the evaluation results. Offer recommendations for improvement, identify areas of strength, and suggest strategies to optimize future training initiatives.

Communication is imperative and should be delivered in a way in which your intended stakeholders will retain the knowledge and in a manner that’s relevant to them. Each stakeholder may need to receive the information in a different format than another so multiple reports could be beneficial to for the same data. For example, the owner/ CEO may require a higher overview, the local trainer may need a breakdown for their individual trainees highlighted first, and the trainee may need their individual assessment and outcomes be the focus of their communication. Not tailoring the report for the intended user can cause a lot of valuable information to be lost by the intended recipient.

Training events alone generally do not definitively improve job performance. Remember that training is merely one component of changing behavior and improving performance. In our analysis and communication, let's be sure to acknowledge other factors at play, giving credit to others where it is due and creating opportunities to deepen collaborations with others outside of our little world of training. Stakeholders rarely get to make decisions based on complete data, and usually don't demand complete proof. What they do want is to see that what we're doing is worth it (if it is), and what we're doing to create more value than we consume. We win when we find compelling ways to tell that story to the people who matter most to our future work.

Instant feedback with table touches by managers is a easy way to find out. Once in a while customers can become regular if they feel welcome and appreciated. Also a good way to follow up on if management training is being executed also. Talk to teammembers to get their input on how they felt training went. This also gives team a stake in the business if they feel that their input means something. Catch them doing it right and praise instead of alway looking for something wrong. Team appreciate being appreciated. When arriving say Hello to team and Thank them when their shift is over. If turnover rate goes down, you are doing something right. Low cost principles but psyback can be huge.
